怎么用

  • 把提升考核质量的预算花在经理人的满意度与承诺上,而不是再买一套评分工具。
  • 不要默认作废或重做经理人离职通知期内写的考核,它们可能是档案里最客观的数据。
  • 设计能利用“跛脚鸭窗口”的离任流程:结构化交接考核与离任前的坦率人才盘点。

The question

Every hotel, restaurant and resort runs on performance appraisals written by line managers. The paper asks a question the HR literature had largely skipped: what happens to appraisal quality when the manager doing the appraising is planning to quit?

The evidence

318 U.S. service managers; structural equation modeling; job satisfaction and organizational commitment collapsed into one second-order factor, “Managerial Attitudes,” because the two were too collinear to separate.

Four judgments decision-makers can act on

  1. Appraisal quality is a rater problem before it is a system problem. Managerial attitudes explained appraisal rigor with a standardized effect of β = 0.865 — a magnitude rarely seen in behavioral research. The form, the software and the rating scale matter far less than whether the manager filling them in is attached to the organization.
  2. A departing manager is not a negligent evaluator. Conservation of Resources theory predicts that people who intend to leave withhold discretionary effort. The data show the opposite: turnover intention had a significant positive direct effect on assessment rigor. This is the “Paradox of Withdrawal.”
  3. “Lame-duck objectivity” is real. Freed from internal politics and often motivated to leave a clean record, exiting managers tend to evaluate more candidly. The exit window can be the most honest appraisal cycle a team will get.
  4. Turnover intention does not poison positive attitudes. The expected negative moderation did not appear: committed managers who were also planning to leave still evaluated rigorously. Attachment and departure can coexist.

What to do with it

  • Spend appraisal-quality budgets on managers’ satisfaction and commitment, not on another ratings tool.
  • Do not discount or re-run appraisals written during a manager’s notice period by default; treat them as potentially the most objective data point in the file.
  • Build exit protocols that use the lame-duck window: structured hand-over appraisals and candid talent reviews before departure.

Where it sits in InsightBridge’s framework

The result is the Home Model’s relational-contract logic observed one level up, at the supervisor; and it is a micro-foundation of Core Code Theory’s claim that identity-based capabilities (here, evaluative integrity) survive transactional withdrawal.
